I don’t know a compensation department that is fully staffed to meet the demand for their support and advice. And with compliance becoming more complicated the demand will only grow for comp team members and their time.
One way to extend your team is to train the HR Business Partners (HRBPs) and Talent Acquisition (TA) team to do some of the compensation work that you are doing today.
Step 1 – Define the work that the comp team does today that the HRBPs and TA can do. Examples include:
· Develop offers for newly hired employees.
· Develop offers for employee job changes like promotions, lateral moves, and demotions.
· Provide pay-related advice to business leaders.
· Review job descriptions for completeness and clarity.
Step 2 – Document the processes associated with the work you want to transition to others.
· Write compensation guidelines and processes.
· Write Frequently Asked Questions.
· Define what makes a well written job description.
· Define exceptions that will need approval by Compensation.
Step 3 – Develop and deliver training to HRBPs and TA.
· Include common scenarios and role play during training sessions.
· Update training documents regularly and deliver the training at least one time a year.
· Post compensation guidelines and processes on the organization’s intranet for HR and Managers to reference.
· Continue to add to the FAQs to ensure that common scenarios are answered consistently.
Step 4 – Audit HRBP and TA pay related decisions to ensure they are following the guidelines and expectations communicated during training.
· Provide additional training as needed.
· Work one on one with HR / TA employees that need support.
You will never have the headcount you need to get all the work done. But you can enable others to do work that is critical. Share your compensation knowledge and expertise with others. Develop their capabilities so you can refocus your time on work that is more complex and strategic.
Your internal clients (business leaders and employees) will be happy to have their questions answered quickly and accurately.
