When an employer has an open job, the job description describes the work that needs to be performed as well as the skills needed to perform that work successfully.
Employers must decide if they want to buy the talent with the right skills from outside of their organization or build it by training someone who is already an employee.
Once you have someone performing a job with the right skills and capabilities, you also must ensure they have the motivation or will to perform the job.
Often you can get the skills in place but over time the will isn’t there consistently.
Some people have grit and persistence. They have the determination and will to figure it out no matter what.
More often people are highly motivated on some days and have low motivation on other days.
And then there are those that are unmotivated and unengaged. Plus, they may actively be working against the achievement of their employer’s goals. Example: quiet quitters
While I believe paying people competitively and equitably is table stakes, I recognize that the will or motivation of an employee is not always impacted significantly by pay.
So, in addition to pay I encourage employers to implement the ABCs:
· A = Autonomy: The desire to direct our own lives. None of us like to be micromanaged so give your team members the autonomy needed to do their work.
· B = Belonging: Belonging to something that is bigger than us. When we feel we belong, are cared for, and are contributing to something larger then ourselves, it causes higher engagement.
· C = Competence: The urge to get better at something that matters. Do your employees feel great about their work? Do they know it matters and is relevant to someone or something? Psst…their contribution must be about more than positively impacting your financial metrics.
The best workplaces solve the skill and will gap by focusing on understanding each employee. They recognize that getting the best from each person on the team means having a connection that is reciprocal. In other words, your needs matter as much as mine. Let’s do this together.
